UK Real Estate Salaries

The median UK salary for 2020-21 went up by £2,000 since 2019. However, with economic setbacks, most UK salaries have remained unchanged since the Covid-19 outbreak, with nearly two-thirds of individuals reporting no change in pay coming into 2021.

It is clear that the retail, leisure and hospitality sectors are suffering, and unfortunately, this is a trend that is unlikely to buckle in the months ahead. In comparison, we have seen growth in healthcare, industrial and logistics, and BTR hiring top-talent across development with investment continuing to gain momentum.

The market sentiment caught in early 2021 is that of optimism, albeit that salaries will remain static, bonuses and other benefits will need to be factored in if performance measures are achieved.

For the first time, we have reported the real estate salary gaps by ethnicity. Although the data highlights a sobering picture in some professions, we’re confident the industry is aware of its’ challenges and we’ll see the gap narrow in the future.

Closing in on London's salary premiums

This year’s results continue to show what we are seeing ‘on the ground’: that the London-to-Regions pay gap is reducing.

Median salaries for the regions outside of the capital are now at £47,000 (16% difference), in comparison to 2019 where the average was £44,270 in 2019 (22% difference from London). Where some London salaries have stagnated, the regions that have seen development and infrastructure investment are showing salaries creep up.

Driving the pay gap closure are the sectors and professionals in Quantity Surveying (+7.7% vs. London), and Architecture & Design (+8.7%), with Planning seeing a London premium of just 13.9%.

As we embrace new and remote ways of working into the near future, it is possible we’ll see further closures in pay gaps across the UK; a great cultural shift from the concentrated reward-focused talent pools in London.

Making annual pay reviews work for you

For 20 years, salary has been the biggest driver for those considering a new role in our survey. This year it has lost its pole position to work-life balance, but the annual pay review remains a crucially important date in all employees’ diaries.

What we have learned from the pandemic is that the financial rewards are not the only levers that can be pulled to ensure a winning annual review. It may be more effective to take into account attitudes toward working from home, having flexible hours and encouraging personal development with training grants, well-being schemes and so on.

Those from a White ethnic background get paid the most in Real Estate, with the pay gap between White and Black ethnic backgrounds standing at 30%.

The sectors ahead of the diversity pay gap - and those to watch

There’s been no greater time to look closely at pay disparity between Gender and Ethnicity in Real Estate as there is now.

Currently, the data shows a gender pay difference in favour of men in Agency / Leasing (+69% vs. women), Corporate Real Estate (+51%) and Development Management (+42%). In these traditionally customer-facing and hands-on sectors, we could soon find disparity decrease as WFH becomes the norm.

Promising sectors showing equal / near equal pay by gender are: Land and Acquisitions (+7% in favour of women), Asset Management (0%), and Planning (-7%).

For pay differences by ethnicity, Asset Management (+20% in favour of those in BAME categories), Corporate Real Estate (+6%), and Quantity Surveying / Estate Management (joint -2%) are currently in the lead.

Salaries remain fairly equal between gender's at the start of careers until flat-lining for women from the 31-55 age group.

Salaries for women appear to have widened by 10% since 2019.

We can see a rising trend of salary inflation and a steadying of the curve in the past 2 years; however, the gap between male and female pay, unfortunately, does not appear to be narrowing. The effects of the pandemic may be the reason why progress has dampened, though we hope this is improved and taken into account as we settle in the ‘new-normal’ and ensure gender pay disparity gets back on the right track.
